How does Org360 use AI in feedback reports?

In short

  • Org360 uses AI to write a composite report from survey results.
  • The report combines scores and comments by topic, flags outlier opinions and ends with a development plan.
  • All the underlying data stays in the report.
  • Org360 reports use Claude, survey data isn't used to train AI models, and names are removed first.

Org360 defines a composite report as an AI-written report that combines a survey's scores and comments by topic, sums up the feedback and proposes a development plan.

Where did the idea come from?

Org360's founder once received 360 feedback through a coach. Most of it was open text, in raw form. The coach summarized it and used it in their coaching sessions.

As an experiment, he then gave the same raw comments to Claude and ChatGPT. The summaries were deep and well organized, and they picked out 3 clear points for him to work on. That experiment was one of the starting points for Org360: summarizing a lot of open-text feedback is a job AI does well.

Why build on AI while it was still new?

In January 2024, Hogan Assessments published a guide on AI in personality assessment. It described the technology as "still in its infancy" and warned about the black-box problem: when you can't see how an AI reached its output, you can't fully trust it. That was a fair view at the time.

Org360's bet was to learn to use these tools well while they were young, and be ready when they got stronger. They have got stronger, quickly. In July 2026, Hogan itself acquired Convogo, an AI platform that helps coaches and consultants synthesize assessment and feedback data.

What's in an Org360 report?

  • The data. All the scores, plus the open-text answers when the confidentiality mode allows them.
  • A feedback archetype. 3 words that capture the essence of the feedback, so the person sees their priorities at a glance.
  • An executive summary.
  • Strengths and points for development, for a person in a 360, the organization in an engagement survey, or a product or service in a client NPS survey.
  • A development plan, based on the 3 key ideas that came out of the feedback.

The report is produced automatically and can be refreshed as more responses come in.

What is a feedback archetype?

A feedback archetype is Org360's 3-word summary of the essence of the feedback someone received. It describes the feedback, and makes no claim about personality.

How does AI combine scores and comments?

Some people say most through the scores. Others write at length and give their deepest insights in the comments. In a typical 360 report those 2 kinds of data sit in separate sections, and the reader has to assemble the picture.

Org360's AI does that assembly. For each topic, it brings the relevant scores and comments together, with a short quote when the confidentiality mode allows quotes.

How does the report handle majority views and outliers?

Org360 instructs the AI to report the overall trend and also to flag any interesting outlier opinion. One unusual comment can carry an important point that an average would bury.

Where does the development plan come from?

For each of the 3 key ideas, the AI suggests what to try, drawing on management practice, coaching tools, psychological techniques and leadership frameworks, and choosing the ones most relevant to this person at this time.

A coach gets a strong starting point for the next session. Someone working without a coach gets a prioritized readout of their feedback and practical ideas to act on.

How does Org360 keep AI use safe?

  • One AI provider. Org360 reports use Claude.
  • No training on your data. Org360's AI connection is set so that survey data isn't used to train models.
  • Names removed first. Names of people and organizations are stripped out before any text reaches the AI.
  • Data hosted in Germany.

What the research says

  • A few clear comments help most. Smither and Walker (2004) followed 176 managers for a year. Those who received a small number of unfavorable, behavior-focused comments improved more than other managers. Those who received a large number of them declined more. That supports a report that distills many comments into a few behavior-focused priorities.
  • AI in assessment needs transparency. Hogan's 2024 guide warns about the black-box problem when AI is used to predict personality or make hiring decisions, and SIOP has published recommendations for AI-based selection assessments. Org360 uses AI for a different job: summarizing feedback for development, with every score left visible to the reader.

Org360's view

Org360 sees AI as the best way yet to make sense of open-text feedback at scale, as long as it's used with care. The AI does the reading, combining and summarizing. The person reading the report keeps every score, and decides what to do next.
